چکیده

مراقبت حرفه­ای اعضای هیئت علمی دانشگاه­ها در توسعه منابع انسانی وزارت علوم، تحقیقات و فناوری نقش مهمی دارد. پژوهش حاضر با هدف طراحی چارچوبی برای مراقبت حرفه­ای اعضای هیئت علمی دانشگاه­ها انجام شد. این تحقیق از نوع کاربردی و از نظر ماهیت، آمیخته اکتشافی (کیفی ـ کمّی) و شیوه گردآوری داده­ها در بخش کیفی نظر خبرگان با استفاده از روش دلفی بود و در بخش کمّی از پرسشنامه محقق ساخته استفاده شد. جامعه آماری پژوهش در بخش کیفی مدیران و کارشناسان دانشگاه شهید چمران بودند که به شیوه نمونه­گیری هدفمند 17 نفر انتخاب شدند و روش دلفی اجرا شد. در بخش کمّی از 605 نفر جامعه آماری، شامل اعضای هیئت علمی دانشگاه شهید چمران اهواز با شیوه تصادفی متناسب با حجم، 235 نفر با استفاده از جدول مورگان به­ عنوان نمونه انتخاب شدند. ابزار گردآوری داده­ها در بخش کیفی چک ­لیست روش دلفی و در بخش کمّی پرسشنامه مبتنی بر خروجی دلفی بود. داده­ها با استفاده از تحلیل عاملی تأییدی تجزیه و تحلیل شدند. بر پایه یافته­ها در سه دور انجام­­ شده دلفی، 82 شاخص شناسایی شد که در قالب 25 مؤلفه بود که در میان آنها بالندگی آموزشی، بالندگی تحقیقات علمی، انتظام ­بخشی اخلاقی، هدایتگری تخصصی، توسعه برنامه­های فرهنگی و سرزندگی رفاهی بالاترین ضریب تأثیر را داشتند؛ همچنین 6 بعد شامل آموزش، پژوهش، اخلاق، اداری، فرهنگی و حمایتی ارزیابی شدند. بر اساس یافته­ها، مراقبت حرفه­ای در 6 بعد شناسایی ­شده و در خصوص 25 مؤلفه مؤثر بر مراقبت حرفه­ ای از اعضای هیئت علمی با مقدار ضریب توافق کندال 804/0 میان خبرگان اتفاق نظر حاصل شد. نتایج تحلیل عاملی نشان داد که تمام ابعاد و مؤلفه­ های مراقبت شغلی دارای بار عاملی بالاتر از 5/0 هستند.

چکیده [English]

Professional care of university faculty members plays an important role in the development of human resources of the Ministry of Science, Research and Technology. Present study was implemented to design a university's faculty members professional care framework. This research was an applied type, exploratory combined (qualitative- quantitative) by nature in which data gathering at qualitative part was done through experts' opinions using Delphi technique and in quantitative part, researcher made questionnaire was utilized. Population of study consisted of administrators and staffs in Chamran University among which 17 individuals were selected through purposive sampling and Delphi technique. In the quantitative part, 235 out of 605 faculty members were selected as sample of study by Morgan's table. Data gathering tools were Delphi Checklist and a questionnaire based on Delphi output at qualitative part.  Data were analyzed using Kendall's coefficient and confirmatory factor analysis.  According to findings through three Delphi's rounds, 82 indicators and 25 components were identified among which instruction and research development, ethical regulatory plan, professional leadership, developing cultural plans and welfare vitality had the highest impact. In addition, 6 dimensions of instruction, research, ethics, administrative, culture and support were evaluated. According to findings, professional care was evaluated in terms of 6 dimensions and a consensus was obtained by experts upon 25 components effective on professional care of faculty members with Kendall coefficient of 0.804. The results of factor analysis showed that all dimensions and components of occupational care have a factor load higher than 0.5.
