تحلیل اثر ادغام در آموزش عالی بر فرهنگ دانشگاهی

چکیده

از آنجایی که ادغام سازمان­ها و مؤسسات اثرهای انکارناپذیری بر آنها دارد، بررسی و تحلیل این اثرها و اقدام مقتضی در این زمینه ضروری است. در پژوهش حاضر ادغام دانشگاه شهید­ عباسپور در دانشگاه شهید ­بهشتی به­ عنوان نمونه موردی برای شناسایی اثرهای ادغام انتخاب شد. پژوهش از نظر هدف کاربردی و از نظر روش توصیفی- پیمایشی بود و طرح کلی پژوهش به­ صورت آمیخته اجرا شد. داده­های پژوهش در بخش کیفی با استفاده از مصاحبه با مدیران و در بخش کمّی با بهره­ گیری از ابزار پرسشنامه از جامعه نمونه استادان، مدیران و کارکنان به دست آمد. ادغام صورت گرفته بر فرهنگ دانشگاهی در برخی از جنبه ­ها اثر مثبت و در برخی اثر منفی داشته است. به­ طورکلی، مقایسه نتایج کیفی و کمّی به دو امر مهم اشاره داشته است. اول اینکه ادغام ایجاد شده از سوی مدیریت کلان هر دو دانشگاه و بدون اطلاع و ارتباط با آحاد جامعه­ دانشگاهی صورت گرفته است و دوم اینکه معانی، ارزش­ها، باورها و فرهنگ ضمنی نهادینه شده در هر دو دانشگاه نسبت به سایر عناصر مشهود دانشگاه بیشتر مورد غفلت واقع شده است. بنابراین، بسیاری از استادان و کارکنان هر دو دانشگاه با کاهش انگیزه، افزایش نارضایتی، کشمکش­ها و تعارض­ در محیط کار مواجه­ شده­ اند.

چکیده [English]

Since the merging of organizations and institutions has undeniable effects on them, and appropriate action is needed in this regard. The present research selected the merging of Shahid-Abbaspour University in Shahid-Beheshti University as a case study to identify the effects of this action. This study, in terms of purpose and method, is applied and descriptive-survey, respectively.  The general design was implemented in a mixed manner. The research data in the qualitative and quantitative section were obtained by interviewing the administrators, and a questionnaire tool distributed among faculty members, administrators and staff, respectively. In some aspects, the merging had some positive and negative effects on academic culture. In general, the comparison of qualitative and quantitative results considered two main points. Firstly, the merging is performed by administrators of both universities, without knowledge and communication with academics community. Secondly, the meanings, values,   believes and institutionalized implicit culture of both universities were neglected more than other tangible elements at the university. Therefore, many faculty members and staff in both universities encountered with reduced motivation, increased dissatisfaction, tensions and conflicts in the workplace.
