واکاوی ویژگی‌های بومی رهبری مثبت‌گرا برای مدیران گروه‌های آموزشی دانشگاه‌های دولتی شهر تهران

چکیده
مدیران گروه آموزشی در سلسله مراتب مدیریتی در دانشگاه در آخرین رتبه قرار دارند، ولی با داشتن زمینه مشترک رشته‎ ای، روابط رودر رو، آگاهی از مسائل فنی و تکنیکی اعضای گروه و آگاهی از مسائل و مشکلات اعضای هیئت علمی می ‎توانند تأثیرات مهمی در ایجاد هویت یکپارچه گروهی داشته باشند و با ایجاد فضای مثبت قادر به برقراری روابط کاری مثبت در گروه شوند. هدف از مقاله حاضر واکاوی مولفه‏ های تشکیل دهنده رهبری مثبت‌گرا برای مدیران گروه‌های آموزشی دانشگاه‌ها در چارچوب رویکرد کیفی و تحلیل محتوا بود. نمونه گیری در این پژوهش، با استفاده از روش نمونه گیری هدفمند و گوله برفی انجام شد. تعداد مصاحبه شونده ‎های پژوهش بر مبنای اصل اشباع در تحقیقات کیفی شامل 15 نفر بود که از افرادی که آگاهی و دانش بیشتری نسبت به موضوع پژوهش داشته‏ اند از جمله رؤسا، مدیران گروه آموزشی، اساتید دانشگاه‌های خوارزمی، تهران، علامه طباطبایی، فرهنگیان، مؤسسه پژوهش و برنامه ریزی آموزش عالی انتخاب شدند. اطلاعات مورد نیاز برای تحقیق با استفاده از مصاحبه نیمه ساختاریافته جمع آوری شد. پس از پیاده سازی و تحلیل و کدگذاری، متن مصاحبه‌ها درقالب ابعاد اصلی و سازنده دسته ‏بندی شدند. یافته‌های پژوهش نشان داد که مؤلفه‏ های شکل دهنده رهبری مثبت‌گرا برای مدیران گروه ‎های آموزشی را می‌توان در 3 بُعد انتخابی و 12 بُعد محوری و 131 مؤلفه طبقه بندی نمود که شامل ویژگی‌های شخصیتی (ویژگی‌های فردی و ویژگی‌های اجتماعی)، اخلاق حرفه ‏ای (اخلاق پژوهشی، اخلاق آموزشی و اخلاق مدیریتی)، شایستگی‏ های رهبری و مدیریتی (تحول‏ آفرین، سیاستگذار، بهبود کیفیت و افزایش کارایی، مدیریت منابع انسانی، مهارت‌های ارتباطی، همکاری تیمی و روابط بین الملل و بازاریابی) هستند. نتایج پژوهش مبنی بر دستیابی چنین الگویی در ارتباط با مدیران گروه‎ های آموزشی نشان داد که مسئولیت مدیر گروه آموزشی فراتر از انجام یک سری وظایف اداری است و بکارگیری الگوی رهبری مثبت‌گرا در میان مدیران گروه آموزشی دانشگاه لازم و ضروری است و منجر به بهبود عملکرد و ایجاد جوّ مثبت می‏ گردد و میزان تلاش برای توسعۀ مثبت اندیشی و نیز ارتباطات باز و گسترده را افزایش می ‏دهد.

چکیده English

The purpose of this article is to analyze the components of positive leadership for department heads. By use of qualitative approach, purposeful and snowball sampling method was used to select people for research interviews. Interviews reached to saturation by 15 samples. Interviews were classified by use of three phases of qualitative coding system, namely open, axial and selective coding. Samples were selected from among the faculty members of Kharazmi University, Tehran University, Allameh Tabatabai University, Farhangian University, Higher Education Research and Planning Institute. The research showed 131 open components for positive leadership of department heads. It can be classified into, 3 selective dimensions, and, 12 core dimensions that include personality characteristics (individual characteristics, social characteristics), professional ethics (research ethics, educational ethics, managerial ethics), leadership and management skills (transformational, politician, improving quality and increasing efficiency, human resource management, communication skills, teamwork, international relations and marketing).
