نقش میانجی عدالت سازمانی در تبیین ارتباط بین سبک رهبری اخلاقی مدیران دانشگاهی و سکوت سازمانی کارکنان

چکیده

پژوهش حاضر با هدف مطالعه نقش میانجی عدالت سازمانی در ارتباط بین سبک رهبری ­اخلاقی مدیران و سکوت ­سازمانی کارکنان انجام شد. روش پژوهش از نظر هدف کاربردی و از نظر شیوه گردآوری داده­ ها توصیفی از نوع همبستگی با تأکید بر معادلات ساختاری بود. جامعه آماری کلیه کارکنان اداری و آموزشی پردیس و دانشکده ­های دانشگاه تهران در سال تحصیلی 94 - 1395 بودند که بر اساس آخرین آمار و اطلاعات موجود 1419 (618 مرد و 801 زن) نفر اعلام شد که با استفاده از فرمول نمونه‌گیری کوکران تعداد 302 نفر به‌عنوان نمونه انتخاب شدند. روش نمونه­ گیری طبقه‌ای متناسب با حجم بود. برای گردآوری داده ­ها از سه پرسشنامه رهبری اخلاقی (محقق­ ساخته)، سکوت ­سازمانی (محقق ­ساخته) و عدالت سازمانی(نیهوف و مورمن،1993) استفاده ‌شد. برای تعیین روایی پرسشنامه از روایی محتوایی و سازه استفاده و پایایی پرسشنامه با بهره ­گیری از ضریب آلفای کرونباخ (رهبری اخلاقی 92/0، سکوت سازمانی 79/0 و عدالت­ سازمانی 93/0) ارزیابی شد. داده ­ها با آزمونهای کولموگروف - اسمیرنف، تی تک­نمونه­ای، ضریب همبستگی پیرسون و مدل­ معادلات ساختاری (SEM) تحلیل شدند. یافته ­ها نشان داد که بین رهبری اخلاقی مدیران و سکوت ­سازمانی رابطه منفی و معنادار وجود دارد (56/0- r= و 01/0P≤)، بین رهبری اخلاقی مدیران و عدالت­ سازمانی رابطه مثبت و معنادار وجود دارد (73/0r= و 01/0P≤)، بین عدالت ­سازمانی و سکوت­ سازمانی کارکنان رابطه منفی و معنادار وجود دارد (51/0- r= و 01/0P≤) و عدالت سازمانی در رابطه بین رهبری اخلاقی و سکوت سازمانی نقش واسطه ­ای دارد.

چکیده [English]

The present research was conducted to study the relationship between manager’s ethical leadership and organizational silence with the mediating role of organizational justice among University of Tehran's employees. The research method was correlational descriptive with emphasis on structural equations. The population consisted of all employees at University of Tehran in 2015-16 Academic year. According to the latest statistics, there are 1419 (consisting of 801 women and 618 men) employees working at University of Tehran. A sample of 302 individuals was selected by using Cochrane formula and stratified sampling method. Data was collected through a researcher made ethical leadership questionnaire, a researcher made organizational silence questionnaire and Niehoff & Moorman's Organizational Justice Questionnaire (1993). To determine the validity of the questionnaires, content validity and construct validity were used.  The reliabilities were estimated through Cronbach’s alpha coefficients (ethical leadership=.92, organizational silence=.79, organizational justice .93). The Kolmogorov - Smirnov, One-sample t test, Pearson correlation and Structural Equation Modeling (SEM) were used to analyze data. The results showed that there was a significant and negative relationship (r= - .56, p≤.01) between the managers' ethical leadership and organizational silence. There was a significant and positive relationship (r=.73, p≤.01) between managers' ethical leadership and organizational justice. There was a significant and negative relationship (r= -.51, p≤.01) between the organizational justice and organizational silence. Organizational justice, in relationship between ethical leadership and organizational silence, played a mediating role.
