تأثیر شرایط کاری بر موفقیت شغلی با نقش میانجی اعتیاد به کار میان اعضای هیئت ‌علمی

چکیده

هدف از اجرای این پژوهش بررسی تأثیر شرایط کاری بر موفقیت شغلی با نقش میانجی اعتیاد به کار در اعضای هیئت ‌علمی دانشگاه فردوسی مشهد بود. روش پژوهش توصیفی- همبستگی با تأکید بر مدلسازی معادلات ساختاری بود. جامعه آماری همه اعضای هیئت‌ علمی دانشگاه فردوسی مشهد (794 نفر) بودند. با استفاده از جدول مورگان تعداد 260 نفر با روش نمونه‌گیری تصادفی ساده انتخاب شدند. داده‌ها از طریق پرسشنامه‌های اعتیاد به کار، شرایط کاری و موفقیت شغلی راسویل (2014) جمع‌آوری شد. داده‌ها با دو نرم‌افزار SPSS و SMART PLS تجزیه و تحلیل شدند. نتایج پژوهش نشان داد که در سطح اطمینان 99 درصد، اعتیاد به کار و موفقیت شغلی در میان استادان در سطح بالاتری از میانگین و متغیر الزامات روانشناختی شغل و حمایت اجتماعی در سطح پایین‌تری از میانگین قرار دارد. همچنین نتایج به­ دست آمده از مدلسازی معادلات ساختاری نشان داد که متغیر اعتیاد به کار می‌تواند در رابطه میان محدوده کنترل و تصمیم ­گیری و موفقیت شغلی نقش میانجی را داشته باشد، اما در رابطه میان حمایت اجتماعی و موفقیت شغلی این نقش را ندارد. نتایج پژوهش مدل تحقیق را مبنی بر تأثیر مثبت و غیرمستقیم کنترل شغلی بر موفقیت شغلی از طریق اعتیاد به کار و تأثیر مثبت و مستقیم کنترل شغلی و حمایت اجتماعی بر موفقیت شغلی را تأیید کرد.

چکیده [English]

The purpose of this study was to investigate the effect of working conditions on job success by mediating the role of workaholism among faculty members in Ferdowsi University of Mashhad. The research method was descriptive-correlational with emphasis on Structural Equation Modeling. The statistical population included all faculty members of Ferdowsi University of Mashhad (N= 794). Using Morgan table, 260 people were selected by simple random sampling method.  Data were collected through the work- holism, working conditions Questionnaire (DCSQ).  Data were analyzed using SPSS and SMART PLS software. The research results showed that at 99% confidence level, workaholism and job success among professors were higher than average and variable of psychological requirements and social support were lower than average. Also the results of showed that workaholism variable can play a mediating role in the relationship between control range and decision making and, job success, but it does not play a role in the relationship between social support and job success. The results of this study confirmed the research model that suggests positive and indirect effect of job control on job success through workaholism and a positive and direct effect of job control and social support on job success.
